What Senior Engineers Expect From Employers in 2026

Compensation is table stakes. The decisions senior engineers actually make offers on have shifted.

We debrief every candidate who declines an offer. Across roughly two hundred conversations in the last eighteen months, the reasons cluster tightly - and compensation is not at the top.

Autonomy over seniority

Senior engineers are consistently more interested in the scope of decisions they will own than in the title attached to them. A staff title with no architectural authority is read, correctly, as a retention device.

Evidence of engineering quality

  • How long does a deploy take?
  • What happened during the last incident?
  • Who decides technical direction?
  • What proportion of the quarter is unplanned work?

These are the questions strong candidates ask, and vague answers cost more offers than a below-market band does.

“Nobody declines because the interview was hard. They decline because it was disorganised.”

Process as signal

A hiring process is the only sample of your organisation a candidate sees before deciding. Delays, contradictory feedback and unprepared interviewers are interpreted as data about how the company runs - and they usually are.
